Josh O’Cock is the Co-Founder of Motileo, a performance engagement platform built to bring real-time behavioural intelligence inside the teams that run iGaming operations. In this CasinoRank interview, O’Cock discusses why gamification fails when disconnected from meaningful business outcomes, how iGaming’s own player engagement mechanics can be turned inward to motivate affiliate, sales and support teams, and where Motileo fits as a long-term layer in the operator stack. He also explores the operational blind spots that only surface once performance becomes real-time, and why he believes the future of team management in iGaming should be as intelligent and responsive as the player experiences operators already excel at building.

You’ve worked with 400+ brands across performance and engagement. What patterns stood out to you that led to Motileo?

Josh O’Cock: After working with over 400 brands, the pattern that became impossible to ignore is that highly engaged teams are more profitable and build stronger brand loyalty. 

We noticed that in most businesses the behaviours that actually drive performance are often not visible until it is too late. Leaders usually know the result at the end of the month. They know if numbers are up, down or flat. But what they do not always know is what is happening today, right now, across their teams. 

Who is responding quickly? Who is letting opportunities go cold? Which behaviours are creating momentum? Which ones are causing a negative impact on the business?

We saw companies investing heavily in CRMs, AI and automation, but the people actually driving the outcomes were often still operating with very little real-time feedback. The data existed, but it was not alive inside the business.

Motileo was built to change that. It turns performance into something teams experience every day. We make the behaviours that create incredible results visible, recognised and rewarding.

iGaming operators have incredibly sophisticated player engagement systems. How does Motileo translate those mechanics into internal team workflows?

Josh O’Cock: iGaming companies understand engagement better than almost any industry in the world. They know how to use progression, rewards, status and momentum to keep their players engaged.

What Motileo does is take those same mechanics and apply them internally to the teams driving the business.

So instead of that engagement intelligence only being used for players, we bring it into sales teams, affiliate teams, customer success teams, support teams and commercial operations. We connect directly to the operator’s data sources and turn KPIs into live leaderboards, competitions, achievements, scorecards and celebrations.

But the point is not just to make work “fun”. The point is to make performance more immediate, more visible and more emotionally engaging.

An affiliate manager can see how they are progressing towards a target. A sales team can compete on the behaviours that create revenue, not just the final number. A support team can be recognised for quality, speed and consistency.

The psychology of gamification is very familiar and popular in iGaming. Motileo simply turns that logic inwards. We bring that intelligence inside the organisation and use it to drive employee engagement and performance.

Gamification often gets dismissed as superficial. What have you learned from actually deploying it in live iGaming environments?

Josh O’Cock: Gamification is superficial when it is disconnected from the real, important business outcomes.

A leaderboard for the sake of a leaderboard does not change much. It might create a bit of noise for a few days, but it will not transform performance. The real power comes when gamification is connected to the exact behaviours that drive revenue, retention or customer experience.

That is what we have learned from deploying Motileo across hundreds of teams. The magic is in designing the right KPIs.

If you only reward closed deals, you usually motivate the people already at the top. But if you start tracking the behaviours that create those deals (such as calls, follow-ups, meetings booked, conversion rates, partner activity, response time) suddenly the whole team can understand what winning actually looks like.

That is when gamification becomes serious.

For us, it is behavioural design. It gives leaders more visibility, gives teams more clarity and creates a rhythm where progress is constantly optimised.

Where do you typically plug into an operator’s stack?

Josh O’Cock: We always plug into the systems an operator already uses. We are not trying to rip out the stack or replace the tools they have invested in. Motileo sits above those systems as the performance and engagement layer.

That could include CRMs, affiliate platforms, support tools, diallers, HR systems, spreadsheets, custom platforms or internal databases. Popular integrations in iGaming include Intercom, Zendesk, Affiliate Tracking Platforms and CRMs like Hubspot, Pipedrive and Salesforce.

Our job is to take the most important performance data from those systems and turn it into something the team can actually feel and act on. Dashboards, leaderboards, competitions, achievements, scorecards and celebrations. All live and connected to real business metrics.

That is especially powerful in iGaming because performance data often lives across multiple tools, teams, regions and markets. One department might be tracking affiliate activity, another might be focused on player support, another on sales or partnerships.

You won the SiGMA Euro-Med Startup Pitch last September. Six months on, what has that translated into?

Josh O’Cock: Winning the SiGMA Pitch was a big moment for us because it validated something we already strongly believed: iGaming is one of the exciting markets for Motileo.

This is an industry that already understands engagement and reward. So when we presented Motileo, people immediately understood the problem and the opportunity.

Six months on, it has translated into stronger credibility and a sharp focus on where Motileo fits inside the iGaming ecosystem. We also signed SiGMA as a client off the back of our winning pitch and have exhibited Motileo at SiGMA Rome & Dubai so far, striking up very interesting conversations, opportunities and clients.

This win helped open doors with operators looking for a way to actually drive behaviour, align teams and make performance visible every day.

Our real mission now is turning that momentum into long-term partnerships and showing the industry that Motileo is not just a nice-to-have. It is a serious performance system for teams that want to win big.

What’s one operational bottleneck inside iGaming teams that only becomes obvious once you start working with real-time performance data?

Josh O’Cock: One of the biggest bottlenecks is the gap between activity and outcome. Most teams do not always have enough visibility into the behaviours that created that result until quarterly performance reviews.

Once the data becomes real-time, the patterns start to appear early. You see uneven activity across the team. You see people focusing on the wrong metrics. You see response-time gaps. You see where momentum is being created and where it is being lost. That is the big shift.
